<br>수 있다는 것을 밝혀내는데 목적이 있다. 이를 위해 본 연구는 전국의 직장인들을 대상으
<br>로 과장급 이하 사무직에 종사하는 535명을 대상으로 데이터를 수집하였으며 중다 회귀
<br>분석을 통해 연구 모형을 검증하였다. 분석 결과, 심리적 안전감은 직무열의를 정적으로
<br>예측하였으며, 도전적 스트레서는 심리적 안전감과 직무열의의 관계를 정적으로 조절하였
<br>고 방해적 스트레서는 조절효과를 가지지 않았다. 도전적 스트레서는 심리적 안전감과 직
<br>무열의의 관계를 증폭하는 역할을 하였으며, 심리적 안전감과 도전적 스트레서가 모두 높
<br>은 수준일 때 직무열의의 수준이 가장 높게 나타났다. 끝으로 이러한 결과를 바탕으로 본
<br>연구는 이론 및 실무적 시사점과 제한점을 논하였다.
Alternative Abstract
The purpose of this study is to explain Edmondson's interaction model for psychological safety
<br>through Job Demand-Resource Model(JD-R) and to reveal that psychological safety can be most
<br>effective when given with high challenge stressors. We collected data from 535 office workers at
<br>the department level or lower working across the country, and verified the research model through
<br>hierarchical regression analysis. As a result, psychological safety positively predicted work
<br>engagement, challenge stressors positively moderated the relationship between psychological safety
<br>and work engagement, and hindrance stressors did not have a moderating effect. Challenge
<br>stressors played a role in amplifying the relationship between psychological safety and work
<br>engagement, and when both psychological safety and challenge stress were high, the level of work
<br>engagement was the highest. Finally, based on these results, this study discussed theoretical and
<br>practical implications and limitations.
